A growing number of young Chinese employees are increasingly turning down promotions, challenging the traditional notion that career advancement is the ultimate marker of success.
This trend has gained significant traction on mainland social media, where related posts have attracted over 40 million views.
Workers have shared scripts online that highlight their decisions to decline promotions, often expressing gratitude, citing feelings of insufficient readiness, and seeking better compensation or recognition of their value in their current roles.
One online user, known as June, has turned down promotions three times during her decade-long career.
Her first declined offer occurred while she was working as a management trainee at an internet company, when she chose travel over accepting a new role.
Later, after being promoted to lead a training centre at an education firm, she reverted to her previous position within two weeks, overwhelmed by escalating pressure.

In April, she declined a third offer after realising that the promotion came without a significant pay increase.
In an interview with the online media platform 36Kr, June remarked that managerial roles frequently entail heavy responsibilities that are not commensurate with financial rewards.
For Zheng, a product manager at another internet company, a “senior” title felt more like a burden than a reward.
Following her promotion, she found herself juggling multiple responsibilities alone while her boss described the resulting pressure as an opportunity to “develop the ability to work independently.”
“When you look around and see no one in this company whom you aspire to emulate, it indicates that the environment is no longer conducive to your growth,” Zheng reflected.

For many young Chinese workers, declining a promotion does not equate to abandoning ambition or choosing to “lie flat.”
Instead, it reflects a desire to sidestep the intense pressures associated with middle-management roles, caught between senior executives and frontline employees.
“After becoming a temporary team leader, I earned only 100 yuan (US$15) more per month, but whenever something went wrong, I was the one held accountable,” one user noted.
This shift is not unique to China. British recruitment firm Robert Walters has identified the global trend as “conscious unbossing.”
A 2024 survey by the firm revealed that more than half of Gen Z respondents do not aspire to become middle managers, while 72 per cent prioritise personal development over managing others.

Lucy Bisset, director at Robert Walters North, a regional division of the firm, cautioned that the waning appeal of management roles could present challenges for employers.
She urged companies to reimagine these positions by providing greater autonomy and clearer pathways for skill development.
One widely shared comment in China encapsulated the dilemma many young workers face:
“Be too easy to rely on, and you will find yourself overwhelmed with work; be too difficult, and you risk being sidelined. The challenge lies in figuring out where to draw the line.”
Another mainland user commented: “Turning down a promotion does not equate to giving up on growth. Growth isn’t always about climbing higher; it can also involve internal development. I aspire to have a stable and manageable job that grants me more time for my interests and family.”
